组织支持感与特殊教育学校教师绩效感知——有调节的中介作用 被引量:11

Perceived Organizational Support and Perceived Performance of Teachers in Special Education Schools——A Moderated Mediation Effect

摘要 特殊教育学校教师的绩效感知水平受到诸多因素的影响。本研究以34所特殊教育学校623名教师为被试,采用绩效感知问卷、特殊教育教师心理资本问卷、组织支持感问卷分析特殊教育学校教师心理资本、组织支持感、绩效感知及学生类型之间的关系。结果发现:特殊教育学校教师的组织支持感能显著预测绩效感知,心理资本在组织支持感预测绩效感知过程中具有中介作用;学生类型在"组织支持感—心理资本—绩效感知"这一路径后半段和直接路径中具有调节作用;智障教育教师心理资本对绩效感知的预测作用大于听障教育教师,智障教育教师的组织支持感对绩效感知的预测作用小于听障教育教师。该研究结果有助于揭示心理资本的中介作用和学生类型的调节作用,建议重点提升听障教育教师的组织支持感和智障教育教师的心理资本,以有针对性地增强绩效感知水平。 The perceived performance of teachers in special education schools is affected by many factors.623 teachers from 34 special education schools were selected as subjects.The Perceived Performance Questionnaire,Special Education Teachers’Psychological Capital Questionnaire and Perceived Organizational Support Questionnaire were used to analyze the relationship between teachers’psychological capital,perceived organizational support,perceived performance and disability types.The results showed that the perceived organizational support of teachers in special education schools significantly predicted perceived performance,and psychological capital played a mediating role in the process of organizational support predicting perceived performance.Disability types played a mediating role in the second half and the direct path of"organizational support→psychological capital→perceived performance".The predictive effect of psychological capital of teachers of students with intellectual disabilities on perceived performance was greater than that of teachers of students with hearing disabilities.The predictive effect of perceived organizational support of teachers of students with intellectual disabilities on perceived performance was less than that of teachers of students with hearing disabilities.It was suggested that focus be laid on promoting the perceived organizational support of teachers of students with hearing disabilities and the psychological capital of teachers of students with intellectual disabilities so as to improve their perceived performance.
