三级甲等医院护士心理负荷与自我控制能力及职业生涯成功感的关系研究

Research on correlation between mental workload,self-control ability and sense of career success for nurses in top ranked hospitals

目的探究三级甲等医院护士自我控制能力、心理负荷和职业生涯成功感的关系。方法采用便利抽样法,选取浙江省两家三级甲等医院的788名护士为研究对象。使用NASA任务负荷指数量表、护士自我控制能力测评问卷和职业生涯成功感量表进行问卷调查。结果三级甲等医院护士心理负荷得分为(58.41±11.58)分,自我控制能力得分为(186.42±26.39)分,职业生涯成功感得分为(34.21±7.11)分。中介效应模型和Bootstrap检验结果显示,自我控制能力可直接正向预测职业生涯成功感(标准化效应值为0.292),可直接负向预测心理负荷(标准化效应值为-0.416),心理负荷可直接负向预测职业生涯成功感(标准化效应值为-0.455),自我控制能力还可通过心理负荷间接正向预测职业生涯成功感(标准化效应值为0.189,占总效应量的39.29%)。结论心理负荷在三级甲等医院护士自我控制能力和职业生涯成功感间起部分中介作用,临床护理管理者应采取适合的干预措施,提高护士自我控制能力,降低其心理负荷,从而提高护士的职业生涯成功感,稳定临床护理队伍。

Objective To study the correlation between mental workload,self-control ability and sense of career success for nurses in top ranked hospitals.Method Choose 788 nurses from 2 top ranked hospitals in Zhejiang Province by convenient sampling.Investigate them by National Aeronautics and Space Administration Task Load Index(NASA-TLX),Nurses’Self-control Ability Scale and Career Success Scale.Result Score on mental workload is(58.41±11.58),score on self-control ability is(186.42±26.39)and score on sense of career success is(34.21±7.11)for nurses in the top ranked hospitals.Model of mediator effect and result of Bootstrap test shows that self-control ability has positive predictive function on sense of career success directly(value on standardized effect is 0.292)and negative predictive function on mental workload directly(value on standardized effect is-0.416).Mental workload has negative predictive function on sense of career success directly(value on standardized effect is-0.455).Self-control ability also has positive predictive function on sense of career success through mental workload indirectly(value on standardized effect is 0.189,takes 39.29%of total effect).Conclusion Mental workload has a partial mediation effect between self-control ability and sense of career success for nurses in top ranked hospitals.Clinical managers should take intervention measures,improve nurses’self-control ability,relieve their mental workload to improve nurses’sense of career success and stability of nursing team.
