临床一线女性护理人员科研内驱力影响因素的质性研究

Qualitative Study on Influencing Factors of Research Drive of Female Nurses at the Forefront of Clinical Practice

目的探讨临床一线女性护理人员科研内驱力的影响因素,为优化科研人才培养方案提供依据。方法选取河南省、市、县三级医院15名从事临床一线的女性护理人员进行半结构式访谈,采用Colaizzi的现象学资料7步分析法对访谈内容进行分析。结果影响临床一线女性护理人员科研内驱力的因素分为5个主题,包括政策导向、职业发展需求、责任与使命、科研素养和信心。其中政策导向、职业发展需求、职业使命对科研内驱力具有正性引导作用;科研素养低、科研信心不足是制约内驱力的主要因素,而强烈的家庭责任感对内驱力具有双向引导作用。结论管理者可根据影响临床一线女性护理人员科研内驱力的5种因素,引导女性护理人员明确阶段性成长目标,适时提供系统的科研培训和成长机会,为预期承担科研任务打下坚实基础。

Objective To explore the influencing factors of scientific research drive of clinical front line female nurses and to provide basis for optimizing the training scheme of scientific research talents.Methods A total of 15 female nurses and head nurses in Henan,city and county hospitals were selected to conduct semi-structured interviews,and Colaizzi phenomenological data were used to analyze the contents of the interviews.Results The factors influencing the driving force of female nurses were divided into five subjects,including policy orientation,career development needs,responsibility and mission,scientific research literacy and confidence.Among them,policy orientation,professional development needs and professional mission had positive guiding effect on the driving force of scientific research,low scientific research literacy and insufficient scientific research confidence were the main factors restricting the driving force,while strong family responsibility had two-way guiding effect on the driving force.Conclusion Managers can guide female nurses to make clear the stage growth goal according to five factors that affect the internal drive of clinical front line female nurses,and provide systematic scientific research training and growth opportunities in time.Lay a solid foundation for expected scientific research tasks.
