工作自主性对员工创新绩效的影响研究——现场非正式学习的中介和工作价值观的调节

摘要 工作自主性能够激发员工的工作热情,从而促进创新绩效的产生。基于激励理论,构建以现场非正式学习为中介变量、工作价值观为调节变量的工作自主性对员工创新绩效的影响过程模型,并通过对554名企业员工进行实证检验,结果表明:工作自主性正向影响员工创新绩效和现场非正式学习活动;现场非正式学习在工作自主性与员工创新绩效之间有显著的中介作用;工作价值观正向调节工作自主性和员工创新绩效之间的关系。该结论丰富了工作自主性和员工创新绩效间的关系研究,对激发员工创新绩效、指导企业经营管理实践具有一定的参考意义。 Work autonomy can stimulate employees’ enthusiasm for work,thereby promoting their innovation performance. Based on incentive theory,this paper constructs a process model of the influence of work autonomy on employee innovation performance with informal field-based learning as a mediator variable and work values as a moderating variable and conducts an empirical test on 554 employees. The results show that work autonomy positively affects employee innovation performance and informal fieldbased learning. Informal field-based learning has a significant mediating effect between work autonomy and employee innovation performance. The work values positively moderate the relationship between work autonomy and employee innovation performance. This conclusion enriches the relationship between job autonomy and employee innovation performance and is of some reference significance to stimulate employee innovation performance and guide enterprise management.
