摘要
目的了解护士组织支持感、工作形塑与职业倦怠之间的关系,以及工作形塑在其中的中介作用。方法 2019年6—7月,采用横断面调查的方法对天津市某三级甲等医院221名护士进行调查,并对数据进行分析。结果护士组织支持感总得分为43.65±11.29,工作形塑总得分为79.98±12.48,职业倦怠总得分为58.11±20.32。护士组织支持感与职业倦怠呈负相关(r=-0.428,P<0.01),工作形塑与职业倦怠呈负相关(r=-0.375,P<0.01),工作形塑与组织支持感呈正相关(r=0.593,P<0.01)。组织支持感对职业倦怠有直接预测作用,工作形塑在组织支持感和职业倦怠之间起中介作用,中介效应占总效应的31.6%。结论加强护士组织支持感,提高护士工作形塑行为,可降低护士职业倦怠的发生。
Objective To explore the evaluate relationships among perceived organizational support,job crafting and job burnout in nurses,analyze the intermediary role of job crafting. Methods From June to July 2019,a cross-sectional survey was conducted among 221 nurses in a grade-A tertiary hospital in Tianjin,and the data were analyzed. Results The total score of perceived organizational support,job crafting and job burnout in nurses was 43.65 ±11.29,79.98 ±12.48 and 58.11 ±20.32,respectively.Nurses’ perceived organizational support was negatively related to job burnout(r=-0.428,P<0.01), job crafting was negatively related to job burnout(r=-0.375,P<0.01),and job crafting was positively related to perceived organizational support(r=0.593,P<0.01). Perceived organizational support had direct predict effect on job burnout. Job crafting played a mediating role between perceived organizational support and job burnout,and the mediation effect accounted for 31.6% of the total effect. Conclusion Strengthening nurses’ perceived organizational support and improving nurses’ job crafting behavior can reduce the occurrence of nurses’ job burnout.
