包容型领导对制造业新生代员工创新绩效的影响--一个跨层双中介模型 被引量:7

The Influence of Inclusive Leadership on the Innovation Performance of the New Generation of Manufacturing Employees:A Cross-layer Double Intermediary Model

摘要 文章采用多层线性模型,以制造业新生代员工为研究对象,根据情感事件理论和社会交换理论引入团队层面的工匠精神和个体层面的工作嵌入作为中介变量,基于团队和个体两个层面构建跨层次双中介模型,深入剖析包容型领导对新生代员工创新绩效的影响。结果表明:包容型领导、团队工匠精神和工作嵌入均对新生代员工创新绩效具有显著正向影响;团队工匠精神和工作嵌入分别在团队和个体层面对包容型领导与新生代员工创新绩效之间起部分中介作用;团队工匠精神和工作嵌入在包容型领导与新生代员工创新绩效之间起链式中介作用。文章为深入理解包容型领导对新生代员工创新绩效的影响机制提供了新的视角,也为我国制造业营造工匠精神氛围、提升新生代员工创新绩效的管理实践提供了新的理论视角。 This paper adopts a multi-level linear model,takes the new generation of manufacturing employees as the research object,introduces the craftsmanship at the team level and the work embeddedness at the individual level as intermediary variables according to the emotional event theory and social exchange theory,constructs a cross-level double intermediary model based on the two levels of team and individual,and deeply analyzes the impact of inclusive leadership on the innovation performance of the new generation of employees. The results show that inclusive leadership,team craftsmanship,and job embeddedness have a significant positive impact on the innovation performance of the new generation of employees;team craftsmanship and work embeddedness play a partial intermediary role between inclusive leadership and the innovation performance of the new generation of employees at the team and individual levels respectively;team craftsmanship and work embeddedness play a chain intermediary role between inclusive leadership and the innovation performance of the new generation of employees. This paper not only provides a new perspective for in-depth understanding of the impact mechanism of inclusive leadership on the innovation performance of the new generation of employees,but also provides a new theoretical perspective for the management practice of creating a craftsman spiritual atmosphere and improving the innovation performance of the new generation of employees in China’s manufacturing industry.
