三级医院文化认同感对员工满意度的影响差异分析 被引量:4

摘要 目的通过调查分析三级医院文化建设与员工满意度现状、相关关系及影响差异,为不同等级医院的内部管理决策提供参考。方法通过文献调研确定三级医院文化建设包括精神文化、制度文化、行为文化、物资文化四个维度,员工满意度体现为尊重和信任、工作与生活、保护与保障、关心和培养四个维度。通过问卷调查法收集到有效问卷1054份,运用单因素分析、多元逐步回归分析对不同等级医院间医院文化认同感与员工满意度的影响关系差异进行了探讨。结果①三级甲等医院与三级乙等医院的医院文化建设认同感总得分分别为(4.35±0.66)分、(4.15±0.75)分,员工满意度总得分分别为(4.20±0.72)分与(4.06±0.78)分;②三级甲等医院的医院文化认同感与员工满意度总得分均高于三级乙等医院;③在医院文化认同感方面,员工评价从高到低的顺序是物质文化、精神文化、行为文化、制度文化。在员工满意度评价中,得分最高的均是科室团队氛围;④医院道德、医院作风、医院价值观、医院形象、组织机构、医院行为对三级甲等医院与三级乙等医院的员工满意度都均有显著影响。除此之外,文化环境和管理制度对三级甲等医院的员工满意度具有显著影响,医院科技与领导机制对三级乙等医院员工满意度具有显著影响。结论三级甲等医院与三级乙等医院的医院文化建设与员工满意度存在显著差异,应根据对应的影响因素提出针对性的对策建议,最终提升医院内部运营管理水平。 Objective To provide reference for internal management decision-making of hospitals of different hospitals by investigating and analyzing the status,correlations and influence differences between cultural construction and employee satisfaction in tertiary hospitals.Methods Through literature investigation,the cultural construction of tertiary hospitals was determined to include four dimensions:spiritual culture,institutional culture,behavior culture and material culture.Employee satisfaction was embodied in four dimensions:respect and trust,work and life,protection and guarantee,and care and cultivation.A total of 1054 valid questionnaires were collected through questionnaire survey.The differences in the influence of hospital cultural identity and employee satisfaction among Class A and Class B tertiary hospitals were explored by using single factor analysis and multiple step regression analysis.Results①The total scores of hospital cultural construction identity in Class A tertiary hospitals and Class B tertiary hospitals were(4.35±0.66)and(4.15±0.75)respectively,and the total scores of staff satisfaction were(4.20±0.72)and(4.06±0.78)respectively.②The scores of hospital cultural identity and staff satisfaction in Class A tertiary hospitals were both higher than those in Class B tertiary hospitals.③In terms of hospital cultural identity,the order of employees’evaluation from high to low was material culture,spiritual culture,behavioral culture and institutional culture.In the employee satisfaction evaluation,the highest score was the team atmosphere of the department.④Hospital ethics,hospital style,hospital values,hospital image,organizational structure and hospital behavior had a significant impact on staff satisfaction in both Class A and Class B tertiary hospitals.In addition,cultural environment and management system also had a significant impact on employee satisfaction in Class A tertiary hospitals,while hospital technology and leadership mechanism had a significant impact on employee satisfaction in Class B hospitals.Conclusion There were significant differences in hospital culture construction and staff satisfaction between Class A tertiary hospitals and Class B tertiary hospitals.Therefore,targeted countermeasures and suggestions should be put forward according to the corresponding influencing factors to improve the level of internal operation and management of hospitals.
