摘要
目的分析“护士银行”模式在医院护理人力资源管理中的实践效果。方法借鉴国外“护士银行”运行模式对本院护理人力资源进行管理,包括护理人力资源配置现状的调查及制定“银行护士”入选条件、培训“银行护士”、采取“病区护士长-科护士长-护理部”的3级人力资源调配模式,并对“银行护士”进行绩效考核等。了解“银行护士”调配情况并比较实施“护士银行”模式前后护理人力调配时间的差异。结果实施“护士银行”3个月共调配使用35名“银行护士”,补充76个护士人力空缺岗位。调配35名护士,“护士银行”模式实施前调配时间为(5.8±0.4)h,实施后调配时间为(3.7±0.7)h,实施前后比较,差异有统计学意义(t=39.270,P<0.05)。结论实施“护士银行”模式对护理人力资源进行管理,可有效利用护理人力资源并缩短人力资源调配时间,从而确保护理工作的顺利完成。
Objective To explore the effect of a localised“nurse bank”model in the management of human resource in a hospital.Methods The operational model of“nurse bank”in developed countries was introduced to reform the management of nursing resources.The measures included to conducting a survey of allocations of current nursing resources,formulating eligible criteria for“nurse bank”and training scheme,developing a three-tier deployment model of ward head nurse-section head nurse-department of nursing administration,and assessing the efficiency of the“nurse bank”.The time spent on opercction deploying nurse were compared,before and after nurse bank operateo.Result Over 3 months,a total of 35 nurses were deployed through the nurse bank to fill 76 short-term vacancies.The mean time spent on deployment of nurses after the opercction of"nurse bank"was significantly less than before the operation of"nurse bank"(5.8±0.4 hours vs.3.7±0.7 hours,t=39.270,P<0.05).Conclusion Application of“nurse bank”in nursing staff management can not only optimise nursing staff resource and ensure the allocation of nursing work,but also shorten the time on nursing staff deployment.
