时间领导、合作性目标感知与工作繁荣:共事时间的调节作用 被引量:7

Temporal Leadership,Perceived Cooperative Team Goal and Thriving at work:the Moderation Effect of Relationship Tenure

摘要 在快速发展的时代,员工工作繁荣有利于组织的可持续发展,然而,现有关于工作繁荣前因的研究忽视了对时间因素的考虑。基于工作繁荣的社会嵌入模型,本研究探讨了时间领导对工作繁荣的影响机制。通过95位领导和322位员工的匹配数据,本研究发现:(1)时间领导可以显著积极影响员工工作繁荣;(2)合作性目标感知在时间领导和工作繁荣的关系中起到中介作用;(3)共事时间在时间领导和合作性目标感知的关系中起到调节作用,具体来说,共事时间越短,时间领导对合作性目标感知的影响越强。(4)共事时间调节了时间领导通过合作性目标感知对工作繁荣的间接作用,具体来说,共事时间越短,时间领导通过合作性目标感知对工作繁荣的间接作用越强。本研究从时间视角拓展了工作繁荣的前因研究,探讨了合作性目标感知的中介作用以及共事时间的调节作用,为工作繁荣的相关组织管理实践提供一定的参考。 IIn the era of rapid development,employees’abilities to thrive at work are directly related to the sustainable development of the organization.However,previous research on the antecedents of thriving at work ignores the time factor.Drawing from the social embeddedness model of thriving at work,we explore the mechanism and boundary condition of temporal leadership on thriving at work.Based on the 322 employees-95 supervisors dyads data,we found that:(1)temporal leadership had a significant and positive impact on employees’thriving at work,(2)a perceived cooperative team goal mediated the relationship between temporal leadership and thriving at work,(3)relationship tenure moderated the relationship between temporal leadership and a perceived cooperative team goal such that the positive association was stronger when relationship tenure was low rather than high,and(4)relationship tenure moderated the indirect effect of temporal leadership on thriving at work via a perceived cooperative team goal such that the positive indirect effect was stronger when relationship tenure was low rather than high.This study expands the research on the antecedents of thriving at work from the perspective of time,and discusses the mediating role of perceived cooperative team goal;and the moderating role of relationship tenure.This study provides reference for the organization management practice of thriving at work.
