人力资源功能柔性对员工绩效和承诺的影响——一个跨层次被调节的中介模型 被引量:1

A Study on HR Functional Flexibility on Employees'Task Performance and Career Commitment--A Cross-Level Moderated Mediation Model

摘要 外部环境动态变化已是常态,内部员工的职业态度和行为决策也在改变,企业需要加强人力资源功能柔性以适应内外环境变化,促进员工积极表现、保证企业的可持续发展。基于44家企业662名员工的匹配数据,分析在动态环境中企业人力资源功能柔性如何通过员工组织支持感对员工任务绩效和职业承诺产生跨层次作用。研究发现:人力资源功能柔性对员工任务绩效和职业承诺具有跨层次的正向促进作用;组织支持感在其中均起中介作用;环境动态性负向调节人力资源功能柔性与组织支持感的关系,同时也负向调节通过组织支持感对任务绩效和职业承诺的中介作用。 Dynamic changes in the external environment dynamics of enterprises have become the normal,and the career attitudes and behavioral decisions of the internal employees are also changing.Therefore,the enterprises need to strengthen HR functional flexibility to effectively adapt to the changes in internal and external environments,and promote the employees'positive performance so as to ensure the sustainable development.Based on the matching data of 662 employees in 44 companies,this study analyzed how HR functional flexibility in the dynamic environment creates a cross-level effect on the employees'task performance and career commitment by the perceived organizational support.The study found that HR functional flexibility has a cross-level promotion effect on the employees'task performance and career commitment,and the perceived organizational support plays a mediating role between them.Environmental dynamics negatively moderates the relationship between human resource functional flexibility and perceived organizational support,and it also negatively moderates the mediating effect of perceived organizational support on task performance and career commitment.
