摘要
目的探讨急诊护士心理授权在职业认同、职业倦怠和隐性知识中的中介作用及其相互影响。方法2019年8—10月,便利抽样选取上海市5家三级医院急诊护士204名为研究对象,采用隐性知识共享、职业倦怠、心理授权、职业认同量表对其进行问卷调查。结果心理授权作为中间变量介导职业认同与职业倦怠的负相关作用(P<0.05);心理授权在职业认同、职业倦怠、隐性知识共享之间均起部分中介作用(P<0.05),心理授权和职业倦怠在职业认同和隐性知识共享起链式中介作用(均P<0.05)。结论提高心理授权水平和降低职业倦怠,有助于促进急诊科护士隐性护理知识共享。
Objective To explore the mediating effects of psychological empowerment on professional identity,job burnout and implicit knowledge,and their interactions among emergency nurses.Methods Convenience sampling was used to select 204 emergency nurses from five tertiary hospitals in the Shanghai City from August to October,2019.The scales of implicit knowledge sharing,job burnout,psychological empowerment,and professional identity were used for investigation.Results Psychological empowerment mediated the negative correlation between professional identity and job burnout as a mediating variable(P<0.05).Psychological empowerment played a partial mediating role among professional identity,job burnout,implicit knowledge sharing(P<0.05).Psychological empowerment and Job burnout played a chain mediating role between professional identity and implicit knowledge sharing(P<0.05).Conclusions Improving the level of psychological empowerment and reducing job burnout can help to promote implicit nursing knowledge sharing among emergency nurses.
