急诊科护士感知组织气氛与工作投入的相关性研究 被引量:3

The relationship between perceived organizational climate and work engagement of emergency department nurses

摘要 目的探讨急诊科护士的感知组织气氛和工作投入现状,并分析两者之间的相关性。方法通过方便抽样抽取广州地区180名急诊科护士进行网上电子问卷调查,使用的调查工具包括一般资料收集表、组织气氛感知量表和工作投入量表。采用均数±标准差、频数和构成比、中位数和四分位间距进行统计描述;单因素分析采用独立样本t检验、单因素方差分析和Spearman等级相关分析;采用多重线性回归分析探索一般资料、感知组织气氛与工作投入之间的关系。结果急诊科护士的工作投入得分为(46.36±13.28)分,感知组织气氛得分为(109.69±17.39)分。多重逐步线性回归结果显示:年龄越大的护士(B=0.515,P=0.002),工作投入程度越高;感受组织气氛中的团队行为维度(B=0.128,P=0.046)和管理支持维度(B=1.257,P<0.001)得分越高,工作中投入程度越高。结论广州地区三级甲等医院急诊科护士的感知组织气氛和工作投入情况都处于中等水平,通过干预仍有较大的提升空间。建议加强科室人文建设,在加强护士的感知团队行为得分的基础上,继续加强对急诊护理工作的管理支持,包括鼓励员工参与到科室建设和发展的决策中,给予护士工作及时的激励和肯定,提高护士在组织中被理解、被尊重、被认可的感知水平。 Objective This study aimed to survey the perceived organizational climate and work engagement status of emergency department nurses,and to analyze the correlation between them.Methods An online electronic questionnaire survey was conducted by sampling method among 180 emergency department nurses in Guangzhou.The questionnaire included social-demographic characteristic section,Perceived Organizational Climate Scale and Work Engagement Scale.Using average number±standard deviation,frequency and composition ratio,median and range interquartile to do statistical description;independent sample t test,one-way ANOVA and Spearman rank correlation analysis was used in univariate analyses.Multiple linear regression analysis was used to explore the relationship between social-demographic variables,perceived organizational atmosphere and work engagement.Results The work engagement score and the perceived organizational climate score of emergency department nurses were(46.36±13.28)and(109.69±17.39),respectively.The multiple stepwise linear regression results showed that the score of older age(B=0.515,P=0.002),higher level of Team behavior dimension(B=0.128,P=0.046)and Management support dimension(B=1.257,P<0.001)were associated with higher level of work engagement.Conclusion The perceived organizational climate and work engagement of nurses in emergency department in Guangzhou area were in a middle level,and there was still a great room for improvement.It was suggested to strengthen the humanistic construction of emergency department for improving the nurses’perceived team behavior score,give more management supporting,including encouraging nurses to participate in the management of emergency department,giving the nurses timely encouragement and affirmation for their work,improving the perceived level of understanding,respect and recognition in emergency department.
