传统文化培训强度对员工工作投入的影响机制研究 被引量:7

摘要 基于事件系统理论,运用两家公司的纵向数据,分析了传统文化培训强度对员工工作投入的影响,并探讨了心理资本的中介作用和领导-成员交换的调节作用。研究结果表明:传统文化培训强度显著正向影响工作投入;心理资本中介了传统文化培训强度与工作投入的关系;领导-成员交换不仅调节了传统文化培训强度与心理资本的关系,还调节了心理资本在传统文化培训强度与工作投入之间的中介效应,当领导-成员交换关系质量越高时,心理资本的中介效应越强。 Based on event system theory,this study research the impact of the strength of traditional cultural training on employees’work engagement,and to explore the mediating role of psychological capital and the moderating role of leader-member exchange by using longitudinal data from the two companies.Results show that:the strength of traditional cultural training has a significant positive effect on work engagement.Psychological capital mediates the relationship between the strength of traditional cultural training and work engagement.Leader-member exchange not only moderates the relationship between the strength of traditional cultural training and psychological capital but also moderates the mediating effect of psychological capital between the strength of traditional cultural training and work engagement,the higher the quality of leader-member exchange,the stronger the mediating effect of psychological capital will be.
