摘要
为探索安全生产管理新模式,本研究引入了安全生产管理者的反馈寻求行为、关系质量、知识共享的概念,在此基础上构建了管理者反馈寻求行为对员工安全绩效产生影响的理论模型,并运用该模型和结构方程模型对工程施工企业的517份员工样本进行了实证。结果发现:管理者反馈寻求行为可直接对员工安全绩效产生作用,而且还存在两条显著的影响路径,即知识共享的独立中介路径以及关系质量和知识共享的链式中介路径。其中知识共享在影响路径中起到关键作用。管理者积极寻求反馈能增强管理者与员工的关系质量,促进团队内知识共享,从而减少人为的失误,提高员工安全绩效。
In order to explore a new mode of safety production management, this study introduced the concepts of manager’s feedbac-seeking behavior, relationship quality and knowledge sharing, and based on this, built a theoretical model about the impact of managers’ feedback seeking behavior on the employee safety performance of employee, and used the model and the structural equation model to carry out the empirical research on 517 employee samples of construction enterprises. The results show that the feedback seeking behavior of managers can directly affect the safety performance of employees, and has 2 significant influencing paths, namely, the independent inter mediation path of knowledge sharing, and the chain mediation path of relationship quality and knowledge sharing. Among them, the knowledge sharing plays a key role in the influence path. By actively seeking feedback, managers can enhance the quality of the relationship between leaders and employees, promote knowledge sharing within the team, reduce human errors and improve safety performance.
