摘要
企业发展之根基在于创新,但越来越多的企业发现其员工存在某种非规范性的创新行为。通过构建一个被调节的中介模型,探讨亲社会动机在用户创新期望与员工越轨创新之间的中介作用以及主动性人格在上述关系中的调节作用。在278份问卷分析基础上采用拔靴法进行检验,研究发现:组织环境之外的用户创新期望能够正向预测员工越轨创新行为;亲社会动机在用户创新期望与员工越轨创新行为之间起部分中介作用;主动性人格对用户创新期望与员工越轨创新之间关系的调节作用不显著。从个体某方面的特质与外部期望等3个因素探讨对员工越轨创新行为的影响,可以丰富越轨创新领域的研究,为管理者或组织提供参考。
The foundation of enterprise development is innovation.However,an increasing number of companies have found that their employees have some non-standard innovative behaviors.Thus,this study builds a regulated intermediary model to explore the intermediary role of prosocial motivation in customer innovation expectations and deviant innovation,and the boundary regulation role of proactive personality in the above relationship.Based on the analysis of 278 questionnaire data and using Bootstrap method in PROCESS for inspection,it is found that customer innovation expectations outside the organizational environment can positively predict employee deviant innovation behavior;prosocial motivation plays a partial intermediary role in customer innovation expectations and employee deviant innovation behavior;the interaction items of proactive personality and customer innovation expectations play an insignificant moderating role in deviant innovation.This study explores the influence of employees deviant innovation behavior from three aspects of individual characteristics and external expectations.On the one hand,it can enrich research in the field of deviant innovation;and on the other,it also can offer suggestions for managers or organizations for reference.
