传播视域下公立医院员工组织社会化研究 被引量:4

摘要 目的从传播学视角阐述与评价我国公立医院员工组织社会化形式及现状,为优化员工组织社会化流程提供建议。方法参与式观察半年,访谈14名不同公立医院员工及医院管理者并进行关键信息提取。对148名2014年-2020年入职医院的新员工数据进行分析。结果医院为新员工在不同社会化阶段提供面试、岗前培训、医院文化传递等多种不同的组织社会化形式,分别侧重不同内容的传播。三级医院新员工、新医生群体在整个组织社会化过程中各阶段得分均显著高于同类别其他员工(p<0.05)。结论医院为员工提供的组织社会化形式在预期社会化阶段发挥匹配作用,适应阶段发挥规范、导向作用,转变阶段发挥凝聚、协商作用。传播活动的数量及质量对医院员工组织社会化的效果影响显著。医院文化的凝聚作用、基层党群建设的引导作用以及人文关怀有望解决较多组织社会化过程中个人与组织间的冲突。 Objective To elaborate and evaluate the organization socialization form and status quo of staff in public hospitals in China from the perspective of communication,and to provide suggestions for optimizing the process of staff organization socialization.Methods 14 employees and hospital managers of different public hospitals were interviewed with participatory observation and key information extraction was conducted.The data of 148 new employees who joined the hospital from 2014 to 2020 were analyzed.Results The hospitals provided interviews,pre-job training,and hospital culture transmission for new employees at different stages of socialization.They focused on the dissemination of different contents.The scores of new employees and new doctors in tertiary hospitals at all stages of the entire organization socialization process were significantly higher than other employees in the same category(p<0.05).Conclusion The form of organization socialization provided by the hospital for employees plays a matching role in the expected socialization stage,a normative and guiding role in the adaptation stage,and a cohesive and negotiatice role in the transformation stage.The quantity and quality of communication activities have a significant impact on the organization socialization of hospital staff.The cohesive role of hospital culture,the guiding role of grassroots party building and humanistic care are expected to resolve more conflicts between individuals and organizations in the process of organization socialization.
