乌鲁木齐市某三级甲等综合医院护士工作满意度的相关因素分析 被引量:3

摘要 目的 了解乌鲁木齐市某三级甲等综合医院护士满意度现状,明确影响护士满意度的相关因素,为促进该院护理管理的改进提供科学依据,从而提高护士满意度、提升护理服务质量。方法 采用随机抽样法,使用护理质控中心下发的护士工作满意度调查表,对该院2019年12月参与临床工作的402名护士进行满意度问卷调查。结果 护士对排班制度和工作环境满意度较高,分别为96.26%和90.05%,对福利待遇和医院管理满意度较低,分别为64.67%和53.24%。不同护士的年龄、劳动关系、职称、能级、工作年限、科室的满意度有显著影响(P<0.05),其中不同能级的护士满意度影响最显著(P=0.014);同时显示工作满意度高的人群绩效满意度也高。结论 该医院护士对医院的管理和福利待遇的满意程度低,在管理工作中,大部分外在因素对护士的满意度存在直接影响,其中护士工作满意度的高低与绩效满意度的高低有一定的关系。这提示护理管理者应改变管理模式,采取科学有效措施提高院内护士的工作满意度。 Objective To know the status of nurses′satisfaction in a grade A tertiary general hospital of Xinjiang,Urumqi,clarify the related factors that affect nurses′satisfaction,and provide a scientific basis for promoting the improvement of nursing management in this hospital,thereby improving nurses′satisfaction and improving the quality of nursing services.Methods The Nurses′job satisfaction questionnaires issued by the Nursing Quality Control Center were administered to 402 nurses involved in the clinical work during December 2019 in our hospital by a random sampling method for job satisfaction questionnaires.Results The nurses′satisfactions with the scheduling system and working environment were high(96.26%and 90.05%,respectively),and their satisfactions with welfare benefits and hospital management were low(64.67%and 53.24%,respectively).The age,labor relationship,job title,energy level,job years,and departments of the different nurses showed significant differences on satisfactions(P<0.05),in which nurses with different energy levels had the most significant impact on satisfactions(P=0.014).At the same time,it showed that people with high job satisfaction also have high performance satisfaction.Conclusion Nurses in this hospital are not satisfied with the management and welfare benefits of the hospital.In management work,most of the external factors have a direct impact on the satisfaction of nurses,in which the level of nurses′job satisfaction has a certain relationship with the level of performance satisfaction.This suggests that nursing managers should change the management model and take scientific and effective measures to improve the job satisfaction of in-hospital nurses.
