摘要
在当前我国严控编制总量的背景下,学前教育发展面临教师编制增量小、持续难等现实困境。澄清编制对幼儿园教师工作绩效的影响,可以为公办园人事制度改革提供实证依据。本研究采用工作绩效量表、薪酬满意度量表和组织认同量表,对吉林省和广东省2079名公办园教师进行调查。结果发现,在编教师的工作绩效、薪酬满意度和组织认同均显著高于非在编教师;在控制了年龄、教龄、学历、职称、专业背景、城乡位置、省份区域等人口学变量后,编制仍能正向预测幼儿园教师的工作绩效,对幼儿园教师工作绩效的直接效应显著;薪酬满意度在编制和工作绩效之间起部分中介作用;编制还可以通过薪酬满意度—组织认同的链式中介路径对工作绩效产生影响。为保证和提高公办园教师工作效率,政府应重视幼儿园教师编制配备,关注非在编教师待遇保障,缩小在编与非在编教师待遇差异。
To understand the impact of Bianzhi on work performance of teachers in public kindergartens and its mechanism,we utilized the Work Performance Questionnaire,the Salary Satisfaction Questionnaire,and the Organizational Identification Questionnaire to investigate 2079 teachers from Jilin and Guangdong Provinces.The research shows that the level of work performance differs significantly between teachers with and without Bianzhi.A multiple linear regression analysis reveals that Bianzhi positively predicts teachers’work performance after controlling their ages,teaching experiences,education experiences,titles,professional background,and locations.The structure equation model analysis demonstrates that there is a direct effect from Bianzhi to teachers’work performance,while two paths of indirect effect exist as well.The salary satisfaction partially mediates that relationship between Bianzhi and work performance.Bianzhi also impacts work performance through a chain mediation path of salary satisfaction-organizational identification.Based on the research results,we conclude that much attention should be attached to the allocation of Bianzhi in public kindergartens,and the benefits of teachers without Bianzhi should be guaranteed.
