差序式领导对员工越轨创新的影响研究 被引量:2

摘要 作为一种非正式的创新活动,越轨创新已成为企业中员工实现创新想法的不可忽视的方式之一,引起了学术界和实践界的广泛关注。在企业中,领导者对于员工越轨创新的产生起着重要的作用。立足中国本土文化情景,针对领导内外有别管理员工的现象,探索差序式领导对员工越轨创新的影响机制,并引入自我效能感作为中介变量和独立型自我建构作为调节变量探究其中作用机理。基于319名企业员工数据的研究结果表明:差序式领导对员工越轨创新产生正向影响,自我效能感在两者间起中介作用,独立型自我建构在差序式领导与员工越轨创新间起着有中介的调节作用,当个体独立型自我建构较高时,差序式领导通过自我效能感的中介对其越轨创新产生的积极影响更加强烈。 As an informal innovation activity,deviant innovation,which has become one of the ways for employees to realize innovative ideas in enterprises,has attracted wide attention from the theoretical and practical circles.In enterprises,leaders play an important role in the generation of employee deviant innovation.Based on the local cultural situation in China,this paper explores the influence mechanism of differential leadership on employee deviant innovation in view of the phenomenon of discriminated management of employees.Self-efficacy is introduced as intermediary variable and independent self-construction as regulatory variable to explore how the mechanism works.The results on the basis of the data of 319 employees show:differential leadership has a positive impact on employee deviant innovation,self-efficacy plays an intermediary role between the differential leadership and employee deviant innovation,and independent self-construction plays an intermediary role between differential leadership and employee deviant innovation.When individual independent self-construction is high,differential leadership has a stronger positive effect on deviant innovation through the intermediary of self-efficacy.
