研发团队工作重塑、创造性过程投入与创新绩效 被引量:5

R&D Team Work Reshaping,Creative Process Engagement and Team Innovation Performance

摘要 基于创新过程视角和情境理论,研究探讨了研发团队工作重塑对创新绩效的作用机理,构建了被中介的调节作用模型,分析了研发团队工作重塑和教练型领导交互作用于创造性过程投入,进而对团队创新绩效的影响效应。研究对56个研发团队的调查数据进行统计分析,结果发现,团队工作重塑与创造性过程投入显著正相关;创造性过程投入对创新绩效有显著的正向影响,并正向中介了团队工作重塑与创新绩效的关系;同时,教练型领导正向调节了团队工作重塑与创造性过程投入的关系,且创造性过程投入中介了团队工作重塑与教练型领导影响创新绩效的交互作用。研究结论揭示了创造性过程投入对团队工作重塑创新机制的传导作用及教练型领导的调节效应,对研发团队工作重塑的积极干预具有实践指导意义。 Based on the perspective of innovation process and context theory,the paper explored the mechanism of R&D team work reshaping on innovation performance,constructed a mediation model,and analyzed the interaction of R&D team work reshaping and coaching leadership on creative process input,and its effect on the team’s innovation performance.The paper conducted a statistical analysis of the survey data of 56 R&D teams and found that team work reshaping was significantly positively correlated with creative process investment;that creative process engagement mediates the relationship between team work reshaping and team creative performance;and that coaching leadership strengthens the relationship between team work reshaping and creative process engagement.The conclusion reveals the conduction effect of creative process engagement on the innovation mechanism of team work reshaping and the moderating effect of coaching leadership,which has practical guiding significance for the active intervention of R&D team work reshaping.
