国有文艺院团组织变革影响因素及策略研究 被引量:1

摘要 国有文艺院团在中国文化强国战略的实施中发挥着重要作用。学界已有对国有文艺院团的研究,较多是对院团改革历程的回溯和对院团困境的爬梳,鲜见从管理学学科理论的研究视角对国有文艺院团改革进行深层次剖析。文章运用权变理论、组织生命周期理论、战略选择理论等管理学理论,分析了国有文艺院团组织变革的动因及影响因素,其影响因素包括:外部因素(社会环境、科学技术、市场竞争);内部因素(组织战略、组织规模和发展阶段、组织发展历史、组织文化、组织人才管理、组织管理层、组织核心竞争力)。文章构建了“国有文艺院团组织影响因素模型”。文章借鉴北京人民艺术剧院、中央芭蕾舞团等国有文艺院团的成功案例,结合组织变革的影响因素,提出精准分析制定适合企业发展战略、制定差异化品牌战略;建立成熟运营管理团队,打造运营管理新模式等国有文艺院团组织变革的实施方案和对策建议,以期促进国有文艺院团的改革和发展。 The state-owned literature and art troupes conduct an important role in the implementation of China's cultural power strategy.Academic circles have carried out researches over the state-owned literary and art troupes,mostly looking back on the reform process of the troupes and combing the dilemmas that the troupes suffer,and rarely making an deep-seated analysis on the reform of the state-owned literary and art troupes from the perspectives of the management theories.Applying contingency theory,organizational life cycle theory,strategic choice theory and other management theories,this paper analyzes the motivation and influencing factors of organizational changes related to state-owned literary and art troupes.The influencing factors include:external factors(social environment,science and technology,market competition);internal factors(organizational strategy,organizational scale and development stage,organizational development history,organizational culture,organizational talent management,organizational management,organizational core competitiveness).This paper established an"influencing factor model of the organization of state-owned literary and art troupes".Based on the successful cases of state-owned art troupes such as Beijing People's Art Theatre and the Central Ballet,combined with the influencing factors of organizational change,this paper put forward accurate analysis and formulation of development strategies suitable for enterprises;formulated differentiated brand strategies,so as to heighten core competitiveness;sstablish a mature operation management team,so as to improve cohesion and innovation;closely follow the pace of scientific and technological development,so as to create a new mode of operation and management and other implementation plans and countermeasures for the organizational reforms of state-owned literary and artistic troupes,so as to promote the reforms and developments of state-owned literary and artistic troupes.
