情绪劳动策略对小学特殊教育教师离职意向的影响:情绪倦怠的中介作用 被引量:4

摘要 通过访谈和问卷调查研究小学特殊教育教师的情绪劳动、情绪倦怠和离职意向间的关系.结果表明:小学特殊教育教师中高情绪倦怠的人数占比达到21.4%;情绪劳动的表面表现与情绪倦怠、离职意向有极显著的正相关,情绪倦怠与离职意向有极显著的正相关;情绪劳动的表面表现通过情绪倦怠的完全中介作用对离职意向产生显著的正向影响.为避免与情绪劳动有关的情绪倦怠和离职意向产生,小学特殊学校教师应该谨慎使用表面表现的情绪劳动策略;整合各方资源进行多层次多水平的情绪劳动管理可以有效降低特殊教育教师的情绪倦怠. In this study,the relations among emotional labor,emotional burnout and turnover intention of the special education teachers in primary schools were studied by interview and questionnaire.The results showed that the number of the special education teachers in primary schools with high emotional burnout accounted for 21.4%.The superficial manifestation of emotional labor had significantly positive correlation with emotional burnout and turnover intention,and emotional burnout had significantly positive correlation with turnover intention.The superficial manifestation of emotional labor had a significant positive effect on turnover intention through the full mediation of emotional burnout.In order to avoid the emotional burnout and turnover intention related to emotional labor,the special education teachers in primary schools should carefully use superficial emotional labor strategies.Integrating the resources to manage the emotional labor in multi-level could effectively reduce the emotional burnout of special education teachers.
