摘要
近年来,我国公共部门愈加强调个体尤其是领导的人格与德行。本研究基于社会学习理论与社会交换理论,基于293名公共部门人员的问卷调查数据,探究具备人格特质的魅力型领导对其下属工作绩效的影响;同时从内在驱动力视角出发,将道德氛围感知与公共服务动机作为中介,以构建链式中介模型,进行机制检验。研究发现,公共部门中的魅力型领导对于下属工作绩效提升具有积极作用,道德氛围感知与公共服务动机在其中发挥完全中介作用;另外,魅力型领导对下属服务绩效的影响高于对任务绩效的影响。公共部门应重视领导者人格的培育与塑造,并在管理中发挥组织环境与内在激励的效用以实现个体的更高绩效,从而提高公共服务水平。
In recent years,China’s public sectors have increasingly emphasized the personality and morality of individuals,especially leaders.Based on the social learning theory and social exchange theory,this study explores the influence of charismatic leadership with personality traits on the work performance of subordinates through the questionnaire survey data of 293 public sector personnel;at the same time,from the perspective of internal driving force,this study takes the perception of moral atmosphere and public service motivation as a medium to build a chain mediation model and test the mechanism.As found by the study,charismatic leadership in the public sectors plays a positive role in improving work performance of subordinates,in which the perception of moral atmosphere and public service motivation play a complete mediating role;on the other hand,charismatic leadership has a higher influence on service performance of subordinates than task performance.The public sectors should pay attention to the cultivation and shaping of leaders’personality,and give full play to the effectiveness of organizational environment and internal incentive in management to achieve higher individual performance,so as to improve the level of public service.
