摘要
目的:调查南京市浦口区基层医疗卫生人员离职意愿和心理契约现状,并分析二者关系,为提高基层卫生人才队伍的稳定性提供实证依据。方法:于2019年8月采用普查方法对南京市浦口区564名基层医疗卫生人员进行问卷调查,并对数据进行单因素分析和多重线性回归分析。结果:基层医疗卫生人员心理契约得分为(4.05±0.71)分,离职意愿得分为2.0(1.0,2.0)分,心理契约量表维度中规范性责任和人际性责任是造成基层医疗卫生人员离职意愿较高的危险因素(P<0.05),各条目中单位提供了不错的福利待遇、休假和上下级关系和谐是影响基层医疗卫生人员离职意愿的主要因素(P<0.001)。结论:浦口区基层医疗卫生人员的心理契约总体处于较好水平,离职意愿较低,相关部门可通过提高人员的物质条件、提供更好的人际环境等措施来增强基层医疗卫生人员的留职意愿。
Objective:To investigate the status quo of turnover intention and psychological contract of grassroots medical workers in Pukou district of Nanjing city,and to analyze the relationship between them,so as to provide evidence for increasing the stability of grassroots medical team.Methods:In August 2019,a questionnaire survey was conducted among 564 grassroots medical workers in Pukou district of Nanjing by using census method.The data were analyzed by single factor and multiple regression analysis.Results:The scores of psychological contract and turnover intention of grassroots medical workers were(4.05±0.71)and 2.0(1.0,2.0)respectively.Normative responsibility and interpersonal responsibility in the psychological contract scale were the risk factors of high turnover intention of grassroots medical workers(P<0.05).The main factors influencing the turnover intention were the good welfare,vacation and harmonious relationship between superior and subordinate(P<0.001).Conclusion:The psychological contract of grassroots medical workers in Pukou district is generally at a good level,and the turnover intention is low.The relevant departments can enhance the willingness of grassroots medical workers to stay by improving their material conditions and providing better interpersonal environment.
