摘要
基于资源保存理论,探讨了领导奖励缺失对员工创造性工作卷入的影响、情绪耗竭的中介作用和成长需求强度的调节作用。采用问卷调查法收集华南地区多家企业303位员工数据进行分析。研究结果表明,奖励缺失负向影响创造性工作卷入、正向影响情绪耗竭;情绪耗竭对创造性工作卷入存在负向影响;成长需求强度调节了奖励缺失与情绪耗竭之间的正向关系及情绪耗竭的中介作用。
Based on the theory of conservation of resources,this paper explores the impact of reward omission on employee's creative work involvement,the mediating role of emotional exhaustion and the moderating role of growth need strength in Chinese context.The data of 303 employees from several enterprises in South China were collected and analyzed by questionnaire survey.The research results show that reward omission negatively affects employee's creative work involvement and positively affects emotional exhaustion;emotional exhaustion has a negative effect on employee's creative work involvement;growth need strength moderates the positive relationship between reward omission and emotional exhaustion,but also moderates the indirect effect of reward omission on employee's creative work involvement via emotional exhaustion.
