领导成员交换对知识型员工创新行为的影响——基于工作家庭关系的视角 被引量:1

The Impact of LMX on Knowledge Worker’s Innovative Behavior: Using the Perspective of Work-Family Relationship

摘要 尽管领导作为影响员工创新行为的的重要因素已得到学术界和实践界的广泛认可,但领导成员关系如何作用于员工创新行为值得深入探讨,尤其在特别看重"关系"的我国情境下。本文依据资源保存理论和边界理论,基于28家企业的302位知识型员工的问卷调查数据,构建了一个跨层次被调节的中介效应模型,以探究工作家庭关系在领导成员交换与知识型员工创新行为间的作用机制,并分析了组织分割供给的跨层次调节作用。研究表明,领导成员交换对知识型员工的创新行为具有显著的正向影响;工作家庭关系在领导成员交换与创新行为间起部分中介作用;组织分割供给调节了领导成员交换通过工作家庭关系影响创新行为的中介作用,即在高组织分割供给的情境下,工作家庭关系在领导成员交换与创新行为间的中介作用更弱。研究结论在揭示了领导成员交换对知识型员工创新行为的影响机制,也为组织如何激发知识型员工的创新行为提供了实践指导。 Although leadership as an important factor affecting employee innovation behavior has been widely agreed in academic and practice management field, it is more worthy to further explore how leadership member relationship plays a role in employee innovation behavior in Chinese context. Based on questionnaires from 302 knowledge workers in 28 organizations, and according to conservation of resources theory and boundary theory, this study constructs a multilevel-level moderated mediating model, to explore the mechanism of knowledge worker’s work-family relationship between leader member exchange and innovative behavior, and to analyze the role of cross-level moderating of organizational segmentation supplies. The results indicate that leadership member exchange has a significant positive impact on knowledge worker’s innovative behavior;work-family relationship plays a part of mediating role between leadership member exchange and innovative behavior;organizational segmentation supplies moderating the mediating role of leadership member exchange in influencing innovation behavior through work-family relationship, that is, in the context of high organizational segmentation supplies, the mediating effect of work-family relationship between leader member exchange and innovation behavior is weaker. These results reveal the influence mechanism of leader member exchange on the innovation behavior of knowledge workers and provide practical guidance for organizations to stimulate the innovation behavior of knowledge workers.
