编制对高职院校体育教师组织归属感影响因素研究

摘要 高职院校非正式编制体育教师作为高职院校体育教学工作的主力军,其表现出来的组织归属感关系到高职院校繁重的体育教学工作是否能够有效完成。该文通过对12名高职院校非正式编制体育教师进行深度访谈,采用扎根理论的方法对访谈内容进行编码,以测定影响高职院校非正式编制体育教师组织归属感的因素。结果表明,平等因素、经济收入因素、自身因素和学校内部因素是高职院校非正式编制体育教师组织归属感的主要影响因素。建议高职院管理层要保障高职院校非正式编制体育教师待遇公平性,探索打破高职院校非正式编制体育教师非正式编制身份的科学方式,完善非正式编制体育教师体育教学绩效薪资管理体系建设,切实提高高职院校非正式编制体育教师组织归属感。 Informal physical education teachers in higher vocational colleges are the main force of physical education teaching in higher vocational colleges.Their sense of organizational belonging is related to whether the heavy physical education teaching work in higher vocational colleges can be completed effectively.In this paper,12 informal physical education teachers in higher vocational colleges were interviewed in depth,and the interview content was coded by grounded theory method to determine the factors affecting the sense of belonging of informal physical education teachers in higher vocational colleges.The results show that equality factors,economic income factors,own factors and school internal factors are the main factors influencing the sense of belonging of the informal organization of physical education teachers in higher vocational colleges.It is suggested that the management of higher vocational colleges should ensure the fairness of the treatment of informal physical education teachers in higher vocational colleges,explore a scientific way to break the identity of informal physical education teachers in higher vocational colleges,and improve the informal physical education.
