摘要
人力资源管理执行有利于提升员工的角色内外绩效及工作态度,对于组织绩效产生积极影响,直线经理在其中发挥重要作用。由此,基于文献回顾法,对人力资源管理执行的测量方法、影响因素、作用效果等方面的文献进行梳理和分析。研究结果发现:直线经理的人力资源管理认知、能力及动机等对人力资源管理执行产生正向影响;但人力资源管理职责也可能是一个负担,只有直线经理具备充足时间精力才能促进人力资源管理执行;组织支持、组织氛围以及组织推行的人力资源管理实践也会对人力资源管理执行产生影响。在此基础上,进一步构建出人力资源管理执行的整合模型,并提出未来可从影响因素、作用机制、结果变量、文化情境及数字经济交互作用等方面做进一步拓展研究。
Human resource management implementation is not only of benefit to employees’performance and work attitude but also has a positive effect on organizational performance,in which line managers play an important role.Based on the literature review method,this paper sorts out and analyzes the measurement methods,influencing factors,and outcomes of human resource management implementation.The research finds that the line managers’human resource management beliefs,abilities,and motivations contribute to human resource management implementation.However,HRM responsibilities may also be a burden.Only when line managers have enough time and energy can the implementation of human resource issues be promoted.More than that,organizational support,organizational climate,and espoused HRM practices will also have an impact on it.Based on the above analysis,the study puts forward an integrated model of this topic and offers suggestions for future research,such as exploring the influencing factors,mechanisms,and outcome variables,focusing on the interaction of cultural context and digital economy.
