摘要
特岗教师队伍的稳定性对农村教育的发展至关重要。特岗教师的付出-回报失衡是影响其留任意愿的重要因素,探究其对留任意愿的影响具有重要意义。研究发现:特岗教师付出-回报失衡与留任意愿呈显著负相关;特岗教师付出-回报失衡与特岗教师工作满意度呈显著负相关;特岗教师工作满意度与留任意愿呈显著正相关;特岗教师工作满意度在特岗教师付出-回报和特岗教师留任之间起中介作用。据此,应提高特岗教师的有效回报,发挥工作满意度在特岗教师留任意愿中的桥梁作用,使特岗教师"愿意来,留得住"。
The stability of special post teachers is vital to the development of rural education. Pay-return imbalance on special post teachers is an important factor that influences their willingness to retain posts. According to research findings,the pay-return imbalance on special post teachers is significantly negatively correlated with their willingness to retain posts as well as their job satisfaction;there is significant positive correlation between the job satisfaction of special post teachers and their willingness to retain posts;and the job satisfaction of special post teachers performs a mediating function between pay-return imbalance on special post teachers and their willingness to retain posts. The effective rewardsfor special post teachers should be increased and job satisfaction should act as a bridge in their willingness to retain posts. That is how we can hope special post teachers to be "willing to come and willing to stay".
