摘要
经济转型和社会发展进入新阶段,"如何激发员工创新行为"已成为当前企业人力资源管理实践最重要的问题之一。本文从责任伦理的视角,基于671名家族企业员工的调研数据,探讨了员工感知的社会责任(perceived corporate social responsibility,PCSR)对员工创新行为的影响机制。研究发现:PCSR会对员工创新行为产生正向影响;组织认同、工作不安全感和员工的工作投入在PCSR和员工创新行为之间具有重要的中介作用;将PCSR分为内部和外部两个层面,对比研究发现员工感知的内部社会责任对组织认同、工作投入和员工创新行为的影响效应要显著大于外部社会责任。本文着眼于责任伦理的教化与感知,较有创见性地提出责任伦理的感知和教化等软性因素是驱动创新的重要源动力和管理落脚点,丰富了关于PCSR领域的研究,也为有效调动员工创新行为的管理实践提供了一个有益思路。
With the economic transformation and social development,“how to encourage the employees to be creative”has become one of the most important issues in human resource management practices. It examined the mechanism of perceived corporate social responsibility(PCSR)on employees’ creativity from the perspective of business ethics. Based on a survey of 671 employees in four family firms,it finds that:PCSR has a positive impact on employees’ creativity;organizational identification,job insecurity,and work engagement mediate the relationship between PCSR and employees’ creativity. It divided PCSR into perceived internal and external CSR,and compared the impacts of these two types of PCSR. Perceived internal CSR has a greater influence on organizational identity,work engagement and creativity compared with perceived external CSR. It focuses on the importance of business ethics,and proposes that some implicit factors such as employees’ CSR perception are important motivations of innovation and creativity. It enriches the PCSR research,and also provides a new useful insight as for“how to encourage the employees to be creative”.
