领导正直对员工建言的作用机制:一个跨层的多中介模型

摘要 领导正直是指管理者的言行一致性和道德性。基于公平理论和社会交换理论,引入互动公平和效忠主管作为中介变量,构建跨层次的多中介模型以探析领导正直对员工建言的作用机制。以83个团队中249名员工为研究对象,采用Amos24.0和HLM6.0软件对所收集的数据进行跨层次分析,结果表明:领导正直能显著促进员工建言行为的发生;互动公平和效忠主管在领导正直和员工建言之间起完全中介作用,即领导正直需要通过互动公平和效忠主管,对员工建言产生影响。 Leader integrity refers to the consistency and morality of managers.Based on fairness theory and social exchange theory,we constructed a cross-layer multi-mediator model to explore the influence and mechanism of leader integrity on employee voice behavior,by introducing interactional justice and loyalty to supervisor as intermediary variables.249 employees in 83 teams being the research objects,we used Amos24.0 and HLM6.0 software to conduct a cross-layer analysis of the collected data.The results show that:leader integrity can significantly promote the occurrence of employee voice behavior;interactional justice and loyalty to the supervisor plays a full intermediary role between leader integrity and employee voice behavior,that is,leader integrity needs to have an impact on the employee voice through interactional justice and loyalty to the supervisor.The results are helpful to enrich the research on the antecedents of voice and the research on the impact of leader integrity,and have certain guiding significance for the practice of employee management and leadership improvement.
