摘要
以社会交换理论、动机-行为理论为指导,以旅游企业员工为研究对象,构建知识共享动机-过程-产出概念模型,检验知识共享动机、行为与组织效率的关系。研究显示:利他主义、互惠利益和组织奖励对旅游企业员工知识共享行为具有显著正向影响;其中,利他主义影响最大,其次是互惠利益和组织奖励;知识共享行为促进组织效率的提升。从信任、氛围、共享平台、组织奖励和时间保障等方面,探讨促进旅游企业员工知识共享的措施。
Guided by social exchange theory and motivation-behavior theory,a conceptual model of knowledge sharing motivation-process-output is established with employees of tourism enterprises as subjects to test the relationship between knowledge sharing motivation,behavior and organizational efficiency. The results show that altruism,mutual benefit and organizational reward have significant positive effects on knowledge sharing behavior of the employees.Of the three factors,altruism has the greatest effect,followed by mutual benefit and organizational reward.The knowledge sharing behavior of employees play a role in promoting the organizational efficiency. The paper discusses the measures of promoting knowledge sharing of employees in tourism enterprises from the aspects of the credibility,the cultural environment,the sharing platform,the organizational reward and the time guarantee,etc.
