摘要
从印象管理出发,分析破坏性领导对建言的影响。研究发现,在破坏性领导下,员工建言行为随印象管理动机的不同产生差异。当员工产生获得型印象管理动机时,参与建言的意愿增强,以抑制性建言为主。当员工产生防御型印象管理动机时,为了维护现有形象,员工将减少建言,保持沉默。同时,相较于低自我监控、低政治技能、以防御焦点特质为主的员工,高自我监控、高政治技能、促进焦点者有更加明显的建言倾向。
The paper analyses the influence of destructive leadership on employee voice from the perspective of impression management.The study finds that under the destructive leadership behavior,employee voice varies with different motivation of impression management.When employees are motivated by assertive impression management,the possibility of participating in voice,especially prohibitive voice,will increase.However,when employees are motivated by defensive impression management,they will inhibit their voice behavior and keep silent in order to maintain their existing images.Moreover,the paper also draws the conclusion that compared with the employees with low self-monitoring,low political skills,and prevention focus,the employees with high self-monitoring,high political skills,and promotion focus have a more obvious tendency to have voice behavior.
