摘要
基于边界理论,采用纵向调查数据探讨了不合规任务对员工家庭贬损行为的影响及其作用机制。对长三角地区安徽、江苏等地多家企业的332名员工进行调研,结果表明:不合规任务与员工的家庭贬损行为正向相关;工作-家庭冲突在不合规任务与员工家庭贬损行为之间起中介作用;工作-家庭分离偏好不仅调节了不合规任务与工作-家庭冲突之间的关系,还进一步调节了工作-家庭冲突在两者之间的中介效应。
Based on the boundary theory,this paper discusses the effect and mechanism of illegitimate task on employees’work passion and family undermining by using the data of longitudinal investigation.According to the survey data of 332 employees in the Yangtze River Delta region,results show that illegitimate tasks has a significant positive impact on employees’family undermining.Work-family conflict mediates the relation of illegitimate tasks with employees’family undermining.Work-family segmentation preferences not only moderates the influence of illegitimate tasks on work-family conflict,but also moderates the indirect effect of work-family conflict between illegitimate tasks and employees’family undermining.
