摘要
劳动者既是时代进步的推动者,也应是发展成果的获益者,然而很多劳动者似乎受到职业污名的困扰,徘徊在光荣与幸福的边缘。那么职业污名感真的影响劳动者幸福吗?本研究从认知一致性视角出发,探索职业污名感与工作幸福感的关系以及工作不洁感在二者关系中的调节,并进而对员工工作结果的影响。通过一项对527名环卫工多源多时段的问卷调查,本研究发现:职业污名感与工作幸福感并没有显著相关性,而只有在工作不洁感较低的情况下,职业污名感才与工作幸福感显著负相关,并进而影响到员工的角色内(任务绩效)和角色外(组织公民行为)工作结果。当工作不洁感较高时,职业污名感与工作幸福感没有显著相关性。本研究丰富了工作不洁感和职业污名感一致性认知对员工的影响,对劳动者个体、管理者和企业都提出了相应的实践启示。
Workers not only contributes to the development of the Economy,but should also benefit from the development itself.Nevertheless,some workers cannot fully enjoy the gains of economic development due to negative stereotypes about their occupation.We wonder whether occupational stigma perception will affect employees'workplace well-being.From the cognitive consistency perspective,this study explored the effect of occupational stigma perception on workplace well-being and job outcomes,as well as the moderation role of experienced work dirtiness.We tested the model in a sample of 527 workers and collected the data through multisource and multi-wave questionnaires.We found that occupational stigma perception had no significant effect on workplace well-being,but the effect was significant when employees had low experienced work dirtiness,and further affected task performance and organizational citizenship behavior.This study enriched the understanding of the congruence effect of experienced work dirtiness and occupational stigma perception on job outcomes.Practical implications for individual workers,managers and organizations are also discussed.
