摘要
目前企业中的新生代员工普遍具有较高学历,更加注重工作体验,同时具有很强的择业自主性,以“央企”为代表的国有企业是毕业生就业的主要部门。结合新生代知识型员工的特质对传统央企员工管理中的问题进行梳理,使企业管理方式与员工更加契合,这对提高企业的运行效率具有重要意义。通过调研总结了央企新生代知识型员工激励的核心因素并建立了评价指标体系,基于问卷数据采用粒子群优化的层次分析法对体系中的各因素进行重要度量化排序,根据排序结果深入分析激发新生代员工工作积极性的途径及其形成基础。最终得出对员工激励效果最强的因素分别为:个人能力的发挥、所从事行业前景、企业内部晋升渠道、薪酬待遇、管理制度的合理性与工作考核的准确性,可为央企员工管理制度的改进提供一定参考。
Generally the new generation of employees have higher education,pay more attention to work experience than employees of other ages,and have greater autonomy in choosing job.At present,the state-owned enterprises represented by the"central government-owned enterprises"are still the main departments of attracting graduates for employment.Combined with the characteristics of the new generation of knowledge employees,it is of great significance to sort out the problems in the employee management of traditional central government-owned enterprises,so as to make the enterprise management mode more consistent with the employees,and improve the efficiency of the enterprise in the future.This paper introduces the characteristics of the new generation of knowledge employees and employee management in central government-owned enterprises,summarizes the core factors of the incentive of the new generation of knowledge employees in central government-owned enterprises through investigation,establishes an evaluation index system,and quantifies the importance of each factor in the system by using the data obtained from the questionnaire and the analytic hierarchy process of particle swarm optimization.According to the ranking results,this paper deeply analyzes the ways to stimulate the work enthusiasm of the new generation of employees and its formation basis.Finally,the factors that have the strongest incentive effect on employees are:the exertion of personal ability,the prospect of the industry,the internal promotion channels of the enterprise,salary,the rationality of the management system and the accuracy of work assessment,which provides a certain reference for the improvement of the employee management system of central government-owned enterprises.
