疫情防控常态化下某三甲传染病医院薪酬满意度影响因素探索 被引量:8

摘要 目的:了解北京某三甲传染病医院医务人员薪酬满意度现状及影响因素,探索疫情防控常态化下提升员工薪酬满意度的对策。方法:对北京某三甲传染病医院的1034名临床医务人员进行问卷调查,运用独立样本t检验、单因素方差分析和多元线性回归分析方法进行数据分析。结果:38.8%的传染病医务人员对总体收入满意,21.4%的传染病医务人员对总体收入不满意;不同人口学特征传染病医务人员的薪酬满意度有差异,绩效发放是否公平合理、科室绩效分配政策的了解程度是薪酬满意度的主要影响因素。结论:疫情防控常态化下,传染病医务人员薪酬满意度的影响因素是多方面的,医院管理者需发挥全面薪酬对传染病医务人员的综合激励作用,制定差异化薪酬激励方案,建立“平疫结合”的绩效激励措施,从而提升薪酬满意度。 Objective:To understand the current situation and influencing factors of salary satisfaction of medical staff in a Grade III infectious disease hospital in Beijing,and explore the countermeasures to improve employee salary satisfaction under the normalization of epidemic prevention and control,so as to provide reference for government departments and hospital managers to improve and improve the salary system of medical staff of infectious diseases.Methods:1034 clinical medical staff in a Grade III infectious disease hospital in Beijing were investigated by questionnaire,and the data were analyzed by independent sample t-test,one-way ANOVA and multiple linear regression analysis.Results:38.8%of the medical staff of infectious diseases were satisfied with the overall income,and 21.4%of the medical staff of infectious diseases were not satisfied with the overall income;The salary satisfaction of infectious disease medical staff with different demographic characteristics is different.Whether the performance payment is fair and reasonable and the understanding of department performance distribution policy are the main influencing factors of salary satisfaction.Conclusion:Under the normalization of epidemic prevention and control,there are many factors affecting the salary satisfaction of infectious disease medical personnel.Hospital managers need to give full play to the comprehensive incentive effect of comprehensive salary on infectious disease medical personnel,formulate differentiated salary incentive schemes,and establish performance incentive measures of"combination of peace and epidemic",so as to improve salary satisfaction.
