亲环境视角下组织责任领导力论析——一项组织社会学研究

Research on Organizational Responsibility Leadership from a Pro-environmental Perspective——A Sudy of Organizational Sociology

基于社会学习理论和涓滴效应模型,从员工在工作场所的亲环境行为出发,可以阐明组织内多层次责任型领导对员工亲环境行为和环境绩效的影响机制。通过对中国制造业561名员工调查,结果表明责任型领导对员工亲环境行为和环境绩效有正向影响;员工亲环境行为在责任型领导与环境绩效之间的正向关系中有显著的中介作用;中层责任型领导在高层责任型领导与员工的亲环境行为之间的正向关系中有显著的中介作用;伦理和社会责任角色感知对责任型领导与员工的亲环境行为的关系有正向调节作用。研究结论可以为进一步分析责任领导力在组织多层次主体间的作用路径提供实证支持,弥补领导力中涓滴模式的研究局限,为组织可持续的价值共创提供新的方向。

Based on trickle-down effect model and social learning theory,this study explores the mechanisms of multi-level responsible leadership within an organization on employees’pro-environmental behaviors and environmental performance,starting from their pro-environmental behaviors in the workplace.The results show that responsible leadership positively influences employees’pro-environmental behavior and environmental performance;employees’pro-environmental behavior significantly mediates the positive relationship between responsible leadership and environmental performance;mid-level responsible leadership significantly mediates the positive relationship between high-level responsible leadership and employees’pro-environmental behavior;and the perceived role of ethics and social responsibility positively moderates the relationship between responsible leadership and employees’pro-environmental behavior.The results of this study provide empirical support for further path analysis of responsible leadership on employees’pro-environmental behavior,fill the gap of the trickle-down model in leadership,and provide new directions for sustainable value co-creation in organizations.
