摘要
为了探索数字化培训是否有助于施工班组长岗位胜任力的提升,通过调查获取数字化培训平台的152份有效样本数据,对参与学习平台的施工班组长在学习前和学习后进行胜任力相关问题测量,采用配对样本T检验进行实证研究;利用Two-way ANOVA分析法研究班组长的年龄、工作年限是否会影响施工班组长参与学习培训的效果;并对152名施工班组长进行数字化学习资源的应用效果和满意度调查。研究发现,数字化培训有助于提升施工班组长的自我发展能力和岗位胜任力,但对班组长现场运作能力、专业技术能力、团队管理能力的提升效果并不显著。进一步分析发现,施工班组长因年龄不同,其现场运作能力、专业技术能力和岗位胜任力的提升速度存在差异性;因工作年限不同,其现场运作能力、自我发展能力和岗位胜任力的提升速度存在差异性;并且,年龄和工作年限可以共同影响班组长接受数字化培训后现场运作能力、专业技术能力和岗位胜任力的提升速度。调查结果表明,参与学习的施工班组长对数字化课程整体水平、课程质量、提升班组长能力、培训总体评价方面较为满意。基于上述研究成果,施工班组长对于数字化培训表示支持和肯定,数字化培训有助于提升施工班组长不同层面的岗位胜任力,数字化培训平台建设需要考虑不同年龄和工作年限的班组长的学习需求。
In order to explore whether the role of digital training is helpful to improve the job competence of construction team leaders,152 valid sample data of digital training platform were obtained through investigation,the competency related problems of construction team leaders participating in the learning platform were measured before and after learning,and the paired sample t-test wasused for empirical research study.The twoway ANOVA analysis method was used to study whether the age and working years of the construction team leaders affect the effectiveness of the participation in learning and training.The application effect and satisfaction of digital learning resources were investigated among 152 construction team leaders.It was found from this study that the pre-test and post-testself-development ability and job competence level of team leaders are different,while the pre-test and post-test on-site operation ability,professional technical ability,and team management abilityof team leadersare not different.Further,different agesof the team leadersshow differences in the field operation ability,professional technical ability and job competence.Different working yearsof the team leadershow differences in the field operation ability,self-development ability and job competence.Thereexists interactionsamong the on-site operation ability,professional technical ability,and job competence of team leaders of different ages and working years.The survey results show that the construction team leaders participating in the study are satisfied with the overall level of digital curriculum,and that curriculum quality improvesthe ability of team leaders and the overall evaluation of training.Based on the above research results,the construction team leaders support and affirm the digital training.The digital training helps to improve the post competence of construction team leaders at different levels.The construction of digital training platform needs to consider the learning needs of team leaders of different ages and working years.
