变革型领导风格、结构授权对医护合作影响的结构方程模型研究 被引量:8

摘要 目的探讨基于护士视角的科室管理者变革型领导风格、结构授权对医护合作的影响路径和关系模型。方法采用一般资料调查表、变革型领导风格量表、工作效能条件量表、医护合作量表对北京市三级甲等医院的651名护士进行调查。结果护士感知的科室管理者变革型领导风格得分为(59.14±14.16)分,结构授权总分为(23.12±4.26)分,医护合作总分为(104.59±19.02)分。相关分析显示,科室管理者变革型领导风格、结构授权与医护合作之间呈正相关性(P<0.01)。结构方程模型分析显示,科室管理者变革型领导风格既能直接预测医护合作(β=0.355,P<0.01),又能通过结构授权的中介作用间接预测医护合作(β=0.342,P<0.01)。结论科室管理者应在工作中发扬变革型领导风格,合理进行结构授权。医院管理者应采取有效措施培养科室管理者变革型领导风格,创造有利于结构授权的工作环境,提升医护合作水平。 Objective To explore the influencing path and relationships models among unit manager transformational leadership style,structural empowerment and nurse-physician collaboration in the view of nurses.Methods Totally,651 nurses from 3A-level hospitals in Beijing were investigated by general information questionnaire,Transformational Leadership Questionnaire,Conditions of Work Effectiveness Questionnaire-Ⅱand Nurse-Physician Collaboration Scale.Results The score of nurses'perceived unit manager's transformational leadership style was(59.14±14.16),structural empowerment was(23.12±4.26)and nurse-physician collaboration was(104.59±19.02).Correlation analysis showed that department manager's transformational leadership style and structural empowerment were positively correlated with nurse-physician collaboration(P<0.01).Structural equation model revealed that department manager's transformational leadership style had a positive direct effect on nurse-physician collaboration(β=0.355,P<0.01).Transformational leadership style also had an indirect positive effect on nurse-physician collaboration through the mediation of structural empowerment(β=0.342,P<0.01).Conclusion Department managers should attach great importance to develop transformational leadership styles and foster the structural empowerment environment for staffs,hospital managers should take effective measures to cultivate the transformational leadership style of department managers,to create a working environment conductive to structrual authorization and improve nurse-physician collaboration.
