摘要
基于社会认知理论,通过477份有效员工样本数据进行实证分析,探究悖论式领导是否、如何以及何时影响员工的内创业行为,并构建一个有调节的中介模型。研究表明:悖论式领导对员工内创业行为具有正向影响;上下级价值观匹配感知在二者之间起到部分中介作用;员工的主动型人格强化了悖论式领导与员工内创业行为之间的关系,且正向调节悖论式领导通过上下级价值观匹配感知影响员工内创业行为的间接关系。
Based on the theory of social cognition,this study explores whether,how and when paradoxical leadership shapes employees’ intrapreneurship behavior using samples from 477 employees.The main findings are as follows:paradoxical leadership has a positive impact on employees’ intrapreneurship behavior.Leader-follower value congruence mediates the above relationship.Employees’ proactive personality could strengthen the positive relationship between paradoxical leadership and employees’ intrapreneurship behavior,and regulate the indirect effect of leader-follower value congruence.
