摘要
VUCA时代越来越多企业秉承“不求所有,但求所用”原则,通过人力资源雇佣柔性来追求创新性和敏捷性目标。为回答人力资源雇佣柔性是否促进企业技术创新这个核心问题,文章区分了雇佣柔性和技术创新的不同类型,以信息技术应用为调节变量进行探索和检验。研究发现:(1)雇佣外部专家有助于促进企业进行技术创新;(2)雇佣非全时雇员有助于促进企业的产品创新活动,但对企业工艺创新的正向影响不显著;(3)信息技术应用会增强雇佣外部专家对技术创新的积极影响;(4)信息技术应用对企业雇佣非全时雇员与技术创新关系的影响较为复杂,可能存在增强或减弱的调节效应。研究结论为中国民营制造企业如何通过科学有效地实施柔性化雇佣策略,从而促进其技术创新活动提供了理论指导和对策建议。
More and more enterprises follow the principle of "good is enough", and pursue innovation and agility goal through the employment flexibility of human resources. In order to answer the core question of whether the employment flexibility benefits the enterprise technology innovation, this paper tests it from the perspective of innovation type and ICT. The research finds the following four conclusions:(1) hiring consultants outside the organization benefits both product innovation and process innovation;(2) temporary employment helps to improve the product innovation, but has no significant positive effect on the process innovation;(3) ICT application will positively moderate the relationship between consultants hiring and innovation;(4) the moderated effect of ICT on the relationship between temporary employment and innovation may be complex, it is positive or negative. The conclusions provide theoretical guidance and suggestions for Chinese private manufacturing enterprises to improve their innovation through the implementation of externalized human resource arrangements.
