摘要
目的:评价基于马斯洛需求层次理论的综合管理措施对提高急诊科护士工作满意度的效果。方法:对北京市某三级甲等医院急诊科护士实施基于马斯洛需求层次理论的综合管理措施,即实施绩效改革,为护士提供安全、有序的工作环境,增加医护人员沟通与交流,营造尊重、关爱护士的执业氛围,提升护士职业发展水平,为护士提供自我实现的平台等,并调查护士工作满意度的变化。结果:护士工作满意度总体水平由2018年的(3.46±1.10)分提高至2019年的(3.78±1.07)分和2021年的(4.27±0.90)分,在工资及福利待遇、工作本身、工作负荷等8个维度的满意度均有明显提高;急诊科综合护理质量得到提升,护理投诉率明显下降,差异均有统计学意义(P<0.05)。结论:基于马斯洛需求层次理论的综合管理措施能够提升急诊科护士工作满意度,改善护理质量,值得推广。
Objective:To explore the effects of a comprehensive management program based on Maslow’s hierarchy of needs theory on satisfaction with job of nurses in the emergency department.Methods:Implemented comprehensive management measures based on Maslow’s Hierarchy of Needs theory for nurses in the emergency department of a tertiary hospital in Beijing,that was,implementing performance reforms,providing nurses with a safe and orderly working environment,increasing medical-nursing exchanges and cooperation,and creating a professional atmosphere that respects and cares for nurses,improving the professional development level of nurses,providing a platform for nurses to improve selfrealization,and investigated changes in nurses’job satisfaction.Results:The overall job satisfaction of nurses increased from 3.46±1.10 in 2018 to 3.78±1.07 in 2019 and 4.27±0.90 in 2021.The satisfaction with salary and welfare,work itself,workload,family and work balance,relationship with colleagues,management,job recognition,personal growth and development were all significantly improved(P<0.05).The comprehensive quality has been improved among nurses and the complaint rate was decreased significantly.Conclusion:The comprehensive management program based on Maslow’s hierarchy of needs theory can improve the job satisfaction of emergency nurses and improve nursing quality.
