摘要
目的了解基层医院合同制护士职业获益感与离职意愿的现状及其相关性。方法采用便利抽样法选取2019年3月—6月在衢州市基层医院工作的213名合同制护士为调查对象,采用护士职业获益感量表(NPPB)和离职意愿(TIS)量表进行调查,分析其职业获益感与离职意愿之间的相关性。结果护士职业获益感总分(107.10±18.47)分,离职意愿得分为(19.17±4.40)分,护士职业获益感及其各维度与离职意愿及其各维度之间呈负相关(P<0.01),亲友认同、正向职业感知和团队归属感是离职意愿的预测因素。结论基层医院合同制护士职业获益感与离职意愿有显著相关性,护理管理者应采取有效的应对措施提高护士职业获益感,减少基层医院合同制护士其离职意愿,并降低其离职率,促进护理队伍稳定向前发展。
Objective To the explore the status quo and the relationship between perceived professional benefits and turnover intention of primary contract nurses.Methods Convenience sampling method was adopted to investigate 213 nurses from primary hospitals in Quzhou from March to June 2019.Nurses′Perceived Professional Benefits Scale(NPPB)and Turnover Intention Scale(TIS)were used to investigate the correlation between their sense of occupational benefit and turnover intention.Results The total nurses′perceived professional benefits score and turnover intention score of the 213 nurses were(107.10±18.47)and(19.17±4.40)respectively.Correlation analysis showed that nurses′perceived professional benefits and relative dimensions were negatively correlated with turnover intention and relative dimensions(P<0.01).Relatives and friends identity,positive professional perception and sense of team belonging were important factors to predict primary contract nurses′turnover intention.Conclusions Nurses′perceived professional benefit has a significant impact on turnover intention.Nursing managers should take effective measures to improve the sense of professional benefit of nurses,reduce the turnover intention of contract nurses in primary hospitals,and reduce their turnover rate,so as to promote the steady development of nursing team.
