工作获得感对新生代农民工创新行为的影响--基于创新自我效能的中介和组织支持的调节 被引量:1

The Influence of Sense of Work Gain on the Innovative Behavior of New Generation of Migrant Workers--Based on the Mediating Role of Creative Self-efficacy and the Moderating Role of Organizational Support

摘要 工作是个体社会生活的重要组成部分,工作获得感会影响个体的创新行为,而目前缺乏对工作获得感与新生代农民工创新行为关系及其作用机制的系统阐释与深入研究。文章通过分析387名新生代农民工与其领导的配对调研数据,构建了一个被调节的中介作用模型,探讨工作获得感对新生代农民工创新行为的影响及其作用机制。研究结果显示:新生代农民工的工作获得感通过增强创新自我效能而显著提升创新行为,即创新自我效能中介了工作获得感与新生代农民工创新行为之间的正向关系;组织支持通过增强工作获得感与新生代农民工创新自我效能之间的关系,进而正向调节创新自我效能的中介效应。研究结论不仅拓展了工作获得感的相关研究范围,且对企业管理实践具有一定参考意义。 Work is an important part of individuals'social life.Sense of work gain can affect individual's innovative behavior.However,there is a lack of systematic explanation and in-depth research on the relationship between sense of work gain and innovative behavior of the new generation of migrant workers.Based on the data of 387 new generation migrant workers and their leaders,this paper constructs a moderated mediating model to explore the impact of sense of work on the innovative behavior of new generation migrant workers and its mechanism.The results show that sense of work gain of the new generation of migrant workers significantly improves their innovative behavior through the enhancement of their creative self-efficacy,that is,the creative self-efficacy mediates the positive relationship between sense of work gain and the innovative behavior;organizational support positively moderates the mediating effect of creative self-efficacy by enhancing the relationship between sense of work gain and creative self-efficacy of new generation of migrant workers.The conclusions not only expand the research scope of sense of work gain,but also have certain guiding significance for enterprise management practice.
