全国三级医院医生职业承诺与组织支持感的相关性分析

Correlation analysis between professional commitment and organizational support among doctors in tertiary hospitals in China

摘要 目的了解人口统计学变量对全国三级医院医生组织支持感和职业承诺影响,为提高医生职业承诺水平提供建议。方法选取2017年某次会议上的2500名三级医院临床医生作为研究对象,收集人口统计学资料、职业承诺、组织支持感,分析其相关性。结果本研究回收问卷1974份,有效问卷1800份,有效回收率为91.23%。不同区域、职称、工作年限、年龄组织支持感及职业承诺比较,差异有高度统计学意义(P<0.01)。不同科室医生组织支持感比较,差异有高度统计学意义(P<0.01)。组织支持感和职业承诺呈正相关(r=0.54,P<0.01)。组织支持感与职称、学历及工作年限呈正相关(r=0.11、0.06、0.12,P<0.01),而与区域呈负相关(r=-0.08,P<0.05)。此外,职业承诺与年龄、职称、工作年限呈正相关(r=0.16、0.15、0.17,P<0.01)。结论管理者应重视医生的组织支持感和职业承诺水平,加大政策扶持,完善相应的管理制度,进而提高医生的职业承诺水平。 Objective To understand the impact of demographic variables on doctors’organizational support and professional commitment in tertiary hospitals across China,and to provide suggestions for improving doctors’professional commitment.Methods A total of 2500 clinicians from tertiary hospitals at a conference in 2017 were selected as the research objects,demographic data,professional commitment,and sense of organizational support were collected,and their correlations were analyzed.Results In this study,1974 questionnaires were recovered,and 1800 were valid questionnaires,with an effective recovery rate of 91.23%.There were highly statistically significant differences in organizational support and career commitment among different regions,professional titles,working years,and age groups(P<0.01).There was a highly statistically significant difference in the sense of organizational support among doctors in different departments(P<0.01).There was a positive correlation between organizational support and career commitment(r=0.54,P<0.01).The sense of organizational support was positively correlated with professional title,educational background and years of experience(r=0.11,0.06,0.12,P<0.01),but was negatively correlated with region(r=-0.08,P<0.05).In addition,career commitment was positively correlated with age,professional title,and working years(r=0.16,0.15,0.17,P<0.01).Conclusion Managers should attach importance to doctors’sense of organizational support and professional commitment,increase policy support,improve the corresponding management system,and then enhance doctors’professional commitment.
