基于组织伦理气氛理论的管理模式在骨科低年资护理人员职业防护中的应用

摘要 目的探讨基于组织伦理气氛理论的管理模式在骨科低年资护理人员职业防护中的应用效果。方法选取2019年6月—2021年9月该院的80名骨科取得资格证且轮转尚未定科的低年资护理人员作为研究对象,随机将其分为A组(n=40)和B组(n=40)。A组采用基于组织伦理气氛理论的管理模式,B组采用常规管理模式,对比两组护理人员实施前后的职业防护测试成绩、心理情绪、职业防护依从性、职业风险认知以及工作满意度。结果实施前,两组护理人员的职业防护测试成绩、焦虑自评量表(SAS)和抑郁自评量表(SDS)评分对比,差异无统计学意义(P>0.05),实施后两组护理人员的职业防护测试成绩均明显升高,SAS和SDS评分均明显降低,并且A组职业防护测试成绩高于B组,SAS和SDS评分低于B组,差异有统计学意义(P<0.05);实施前两组护理人员的戴口罩帽子、穿防渗透衣、戴护目镜、戴双层手套、铺防护垫、使用负压工作台率对比,差异无统计学意义(P>0.05),实施后A组护理人员的戴口罩帽子、穿防渗透衣、戴护目镜、戴双层手套、铺防护垫、使用负压工作台率明显高于B组,差异有统计学意义(P<0.05);实施前两组护理人员一致感、把握感、患者影响感、自我决定感、自我效力感、有意义感以及组织影响感评分对比,差异无统计学意义(P>0.05),实施后A组护理人员的一致感、把握感、患者影响感、自我决定感、自我效力感、有意义感以及组织影响感评分明显高于B组,差异有统计学意义(P<0.05);A组护理人员工作满意度明显高于B组,差异有统计学意义(P<0.05)。结论将基于组织伦理气氛理论的管理模式应用于骨科低年资护理人员职业防护当中,可以提高护理人员职业防护测试成绩,改善护理人员心理情绪,并且提高护理人员的职业防护依从性、职业认同感和工作满意度。 Objective To explore the application effect of the management model based on the theory of organizational ethical climate in the occupational protection of junior nurses in orthopaedics.Methods A total of 80 Junior nurses who are licensed and rotate unassigned courses in the orthopaedic department from June 2019 to September 2021 were selected as the research subjects,and they were randomly divided into group A(n=40)and group B(n=40).Group A adopted the management model based on the theory of organizational ethical climate,and group B adopted the conventional management model.The occupational protection test scores,psychological emotions,occupational protection compliance,occupational risk cognition and job satisfaction were compared between the two groups of nurses before and after implementation.Results Before the implementation,there was no statistically significant difference in the scores of occupational protection test,self-rating anxiety scale(SAS)and self-rating depression scale(SDS)between the two groups of nurses(P>0.05).After the implementation,the protection test scores were significantly increased,and the SAS and SDS scores were significantly decreased,and the occupational protection test scores of group A were higher than those of group B,the scores of SAS and SDS were lower than those of group B,the difference was statistically significant(P<0.05);there was no significant difference in the rates of wearing masks and hats,impermeable clothing,goggles,double-layer gloves,laying protective pads,and using negative pressure workbenches among the two groups of nursing staff before implementation(P>0.05);after the implementation,the nursing staff in group A had significantly higher rates of wearing masks and hats,impermeable clothing,goggles,double-layer gloves,laying protective pads,and using negative pressure workbenches,and the difference was statistically significant(P<0.05).There was no statistically significant difference in the scores of pre-implementation sense of consistency,grasp,patient influence,self-determination,self-efficacy,meaning and organizational influence between the two groups of nurses(P>0.05);after the implementation,the nursing staff's scores of consistency,grasp,patient influence,self-determination,self-efficacy,meaning and organizational influence were significantly higher in group A than in group B,and the difference was statistically significant(P<0.05);the job satisfaction of nurses in group A was significantly higher than that in group B,and the difference was statistically significant(P<0.05).Conclusion Applying the management model based on the theory of organizational ethical climate to the occupational protection of junior nursing staff in orthopaedics can improve the occupational protection test scores of nursing staff,improve the psychological mood of nursing staff,and improve the occupational protection compliance,occupational identity,occupational protection and job satisfaction of nursing staff.
