精神科医务人员付出回报失衡与离职意愿的关系

The Relationship between Return Imbalance and Turnover Intention of Psychiatric Medical Staff

目的了解精神科医务人员离职意愿现状,探索工作满意度在付出回报失衡与离职意愿之间的中介作用。方法2021年5—7月,对某市三级甲等精神病专科医院的医务人员进行调查,问卷包括付出回报失衡量表、工作满意度量表和离职意愿。结果调查的148名医务人员中,27.03%有离职意愿,42.57%存在付出回报失衡,33.11%对工作不满意。多因素回归分析表明付出回报失衡增加了离职意愿(β=1.23,P<0.01),降低了工作满意度(β=-0.80,P<0.01);工作满意度越低,离职意愿越高(β=-0.91,P<0.01)。结论政府及医院管理部门应完善薪酬管理制度,提高医务人员的工作满意度和获得感,减少人力资源流失。

Objective:To understand the status quo of turnover intention of psychiatric medical staff and explore the mediating effect of job satisfaction on the imbalance of payback and turnover intention.Method:A survey was conducted on the medical staff from a psychiatric hospital of class a and grade three in a city from May to July 2021.The questionnaire included return on effort imbalance scale,job satisfaction scale and turnover intention.Result:Among the 148 medical workers surveyed,27.03%had the intention of leaving,42.57%had the imbalance of pay and return,and 33.11%were not satisfied with their work.Multivariate regression analysis showed that the imbalance of pay-off increased turnover intention(β=1.23,P<0.01)and decreased job satisfaction(β=-0.80,P<0.01).The lower the job satisfaction,the higher the turnover intention(β=-0.91,P<0.01).Conclusion:The government and hospital management departments should improve salary management system,improve job satisfaction and sense of gain of medical staff,and reduce the loss of human resources.
