摘要
目的 探讨低年资护士职业延迟满足和工作控制感在内在动机与工作投入间的中介作用。方法 2021年2-4月,采用便利抽样法选择昆明市3家三级甲等医院的338名低年资护士为研究对象,采用一般资料调查表、内在动机量表(intrinsic motivation scale,IMS)、职业延迟满足量表(vocational delay of gratification scale,VDOGS)、工作控制感量表(job-control questionnare,JCQ)及工作投入量表(utrecht work engagement scale,UWES-9)对其进行调查。结果 低年资护士内在动机得分为(76.52±10.44)分,职业延迟满足得分为(22.94±2.99)分,工作控制感得分为(53.38±10.46)分,工作投入得分为(31.56±8.67)分;工作投入、内在动机、职业延迟满足和工作控制感总得分之间均两两呈正相关(均P<0.01),各维度之间均两两呈正相关(均P<0.05)。职业延迟满足在内在动机与工作投入间起部分中介作用,效应值为0.211,占总效应的34.8%;工作控制感在内在动机与工作投入间起部分中介作用,效应值为0.093,占总效应的15.3%;职业延迟满足及工作控制感在内在动机与工作投入间起链式中介作用,效应值为0.074,占总效应的12.2%。结论 护理管理者应了解低年资护士内在动机的需求,帮助其培养职业延迟满足能力与工作控制感,提高工作投入水平,提高护理服务满意度。
Objective To explore the mediating role of junior nurses’ vocational delay of gratification and job control between intrinsic motivation and work engagement. Methods From February to April 2021,the convenience sampling method was used to select 338 junior nurses from three grade-A tertiary hospitals in Kunming City as the research subjects. The general information questionnaire,intrinsic motivation scale(IMS),vocational delay of gratification scale(VDOGS),job control questionnaire(JCQ)and work engagement scale(UWES-9) were applied in investigation and analysis. Results The scores of intrinsic motivation,vocational delay of gratification,job control and work engagement in junior nurses were(76.52±10.44),(22.94±2.99),(53.38±10.46) and(31.56±8.67)points,respectively. The total scores of work engagement,intrinsic motivation,vocational delay of gratification and job control were positively correlated with each other(all P<0.01),and each dimension was positively correlated with each other(all P<0.05). The vocational delay of gratification played a mediating role between intrinsic motivation and work engagement,and the effect value was 0.211,accounting for 34.8% of the total effect. The job control played a mediating role between intrinsic motivation and work engagement,and the effect value was 0.093,accounting for 15.3% of the total effect. The vocational delay of gratification and job control played a chain mediating role between intrinsic motivation and job engagement,and the effect value was 0.074,accounting for 12.2% of the total effect. Conclusion Nursing managers should understand the intrinsic motivational needs of junior nurses,help them to develop career delay satisfaction ability and the sense of job control,and then improve the level of work engagement and nursing service satisfaction.
