社会认同视角下群际领导对群体合作绩效的影响机理 被引量:4

The Effect of Intergroup Leadership on Group Cooperation Performance Based on Social Identity Theory

摘要 群体间合作为组织创新提供了活力,但多群体系统中的领导者该以何种领导力缓解群体冲突、促进合作,其间作用机理又是如何?本研究认为,群际领导是促进多群体系统中群体合作的重要领导方式。群际领导是指领导者通过领导者语言、行为等方式促进独立群体间合作,并在此过程中提供必要资源支持的领导行为。在充分阐释群际领导的内涵基础上,建构了一个群际领导对合作绩效的影响机制模型。该模型指出,群际领导通过群际关系认同对合作绩效有积极影响;通过非正式网络、群际关系认同的链式作用对合作绩效有积极影响;领导认同在两条路径中均有正向调节作用;而群体间差异则在两条路径中起倒U型调节作用,群体间差异程度过高或过低均不利于群体间合作展开。本研究阐明了群体间合作过程中群际领导的重要作用,并揭示其内在影响机理,对群体间关系问题的处理具有理论和现实意义。 Existing research has shown that intergroup cooperation can promote organizational innovation. However,some questions remain unclear, such as what kinds of leaderships can assuage intergroup conflict and motivate cooperation in multigroup system? And what is the mechanism? This study suggests that intergroup leadership is a relevant leadership style that promotes group cooperation in multigroup systems. Intergroup leadership refers to that leaders promote the cooperation between independent groups by means of leader rhetoric and behavior, and provide necessary resources in this process. On the basis of fully explaining the definition of intergroup leadership, this paper constructs a model to present the effect of intergroup leadership on cooperation performance. The model suggests that intergroup leadership has a positive effect on cooperation performance through intergroup relationship identity;Informal network and intergroup relationship identity play serial mediating roles in the linkage between intergroup leadership and cooperation performance;Leadership identification has a positive moderating effect on the two paths,while intergroup distinctiveness played an inverted U-shaped moderating role in the two paths. The conclusion reveals the underlying mechanisms of intergroup leadership on the process of intergroup cooperation, and provides some theoretical and practical implications for dealing with intergroup relations.
